- Description: The purpose of the study was to gain an understanding of how women in leadership positions cope with the challenges associated with their roles and responsibilities, particularly in gender biased institutions where senior positions are predominantly occupied by males. The premise of the study is based on historical challenges associated with gender inequality. Notwithstanding women’s generous characteristics, women have been imperilled to experience gender inequality, societal stigma, and stereotypes. Consequentially, the research question was to determine the success factors and challenges of women in leadership positions in South Africa. The study seeks to determine and understand the impact on female leaders of their education level, family structure, stereotype, leadership style and organisational composition. The research was conducted by undertaking a literature review and conducting interviews using a semi-structured written questionnaire guide. Due to the rules and regulations of COVID-19 which require minimal physical face to face interaction and social distancing to reduce the spread of the virus, the interviews were conducted through Zoom video conferencing. The study revealed that most women in leadership positions are between 40 and 60 years of age. While supportive family structures provide strong moral support and enhance the opportunity to succeed, the educational level and self-belief also have a significant effect on the success of women in leadership positions in South Africa. The research findings indicate that organisational structures are not yet fully transformed to accommodate women as leaders in their management structures; therefore, organisational structure and stereotypes have a negative effect on the success of women in leadership positions in South Africa. An investigation of the policy implementation measures for the advancement of women into leadership positions in the workplace in contemporary South Africa: a case of the department of education in the Nelson Mandela Bay Municipality

- Description: Long gone are the times when a woman’s place was in the home. This research was therefore aimed at highlighting the evolving of times in that women and men are now exposed to equal opportunities, and most specifically in education as well as in the workplace. However, the level of equal opportunities that they are exposed to is seemingly not the same when it comes to the work environment, as men still enjoy most of the benefits of being in top positions and being paid more than the female counterparts for doing the same or similar work, with women still discriminated against in this regard in the workplace like they did in the past. South Africa has made significant progress in terms of the economic participation as well as empowerment of women in the labour market. The country has also made great strides in mobilising female leadership and political participation. This has been done through the introduction of labour regulations and affirmative legislation to correct the injustices of the past for previously disadvantaged individuals, and for the purpose of this research, women. These corrective legislative measures also protect women from present unfair discrimination and ensure that they enjoy equal opportunities to education, the workplace and society. Equality in all respects is very important and is the founding principle for the new democratic South Africa, and in this regard gender equality, as women and men are regarded equal before the law and must therefore be treated as such in order to be able to fully create and achieve the vision behind this blueprint. However, the accuracy and efficacy in the implementation of these legislative measures is questionable, because the policies are there in blueprint. However, when it comes to the actual realisation of these policies, it is a different tale as even the numbers prove that it is still very much a man’s world, especially in positions of authority in the workplace as women are still very much circulated in lower and middle level management echelons in both government and industry. This is a prevalent issue not just in South Africa, but worldwide. Even though there are more women than men in the country and apparently in the workplace, one would think that the situation for women would be better. The situation is slowly improving, but it could be better than it is still. Change does it indeed take time, and that is very much clear in terms of policy implemenation, the attitudes in society which still very much influence both men and womens careers, and the representation of women in positions of authority. One would therefore also think that as women are seemingly in majority in the workplace, they would also be in majority in executive and decision-making positions. However, that seems not to be the case as even so and to emphasise this point, women are most spread accross lower levels in organisations, and oftentimes in low-skilled and low-paid sectors in the economy. Therefore, the purpose of this research was to highlight the plight for women in terms of gaining access to the executive suite in government and industry. Indeed, there are legislative frameworks that have been put in place to assist women in this regard, to gain access to management roles, and thereby the senior management roles particularly. However, the research has proven that women are still very much congested in lower and middle management roles, and the senior management roles are still very much occupied by men. There are women who have risen to the occasion and are in executive positions in various spheres, thereby busting the myth that women are not fit to be in leadership positions or cannot handle the job, nor the responsibilities and pressures that come with the job. However, many women in leadership positions are faced with different kinds of pressures than men, such as balancing work and family life, including patriarchal attitudes in the work environment and society about the place and even work of a woman. Therefore, the research was aimed at evaluating the level at which society functions today in terms of growth on the aspects of a woman’s place and that of women in leadership, and finding out what are the attitudes and perceptions in terms of women empowerment in society. There is still the perception that women cannot reach the executive suite, and that it should be a man’s job both in the workplace and in society, and also there is a shock to see a woman advance into what is thought to be a man’s world. Indeed, there has been a somewhat positive shift in that women are getting an education and slowly penetrating these male dominated spaces. However, it is not enough. Legislation is there, but it might not be properly implemented and executed in the various spaces that men and women interact in both in society, the workplace and organisations in South Africa and abroad. It seems highly unlikely and unbelievable that not much has really changed over the years though. Indeed, one could argue that the situation for women is much better than before, as they were before barred from even entering the world of work, as it was believed that a women’s place is in the home in times of yesteryear. The situation is indeed better for women, especially in politics. The study therefore provides concrete evidence that women are still faced with barriers in organisations or the workplace, and hence their underrepresentation in positions of authority highlights some of these barriers, whether they are evenly visible or not.

Over the years there has been a rise in women entering executive leadership positions of corporate organisations. However, the existence of research in this area is minimal, particularly with regard to the barriers that exist for women in executive positions. Past research has focused mainly on the barriers that thwart the career advancement of women in the corporate sector. This study is presented as a multiple case study that incorporates a combination of investigative and descriptive approaches used to describe the experiences of South African women executives in the corporate sector. These case participants were selected and analytically filtered using non-probability, purposive sampling. Data in the form of primary and secondary data was collected and analysed using document study and thematic document analysis of relevant sources that have been published. The findings of this study are not generalizable as they are limited to the subjective experiences of the selected case participants. For the purpose of this study, these case participants experiences were categorised into psychosocial- and organisational-related barriers to women executives in corporate. Being the first of its nature, this study is specifically based on the experiences of South African women executives in the corporate sector as opposed to barriers to the career advancement of women and the “glass ceiling” hypothesis. The barriers identified in this study are based on the experiences of the selected case participants and include work-life balance and work-life role conflict, the underrepresentation and isolation of women in executive leadership, gender prejudice and discrimination, and institutional bias against women executives in the workplace. The concluding remarks in this study suggests that the experience of barriers for women in the workplace continue to exist beyond the glass ceiling. According to the case participants consulted in this study, gender barriers are not limited to women seeking opportunities for career advancement. However, recommendations that respond to these barriers have been provided and include advocating against gender discrimination in the workplace, educating people on gender-related issues as well as implementing government-provided policies in organisations.

- Description: South Africa is held up internationally as a beacon of good practice in terms of its efforts to promote gender equality and, the increased number of women in leadership positions in all spheres of government is testament to this. The representation of women in all spheres of government is advocated for and promoted by legislation and policies that aim to promote a gender focus on all government procedures and programmes. The purpose of this qualitative study was to explore the experiences of women leaders, including their reasons for maintaining leadership positions. It also addressed the challenges these women faced on their journeys and described their definitions of successful leadership based on their experiences. The qualitative nature of the research project made it possible to tell the stories of the participants’ experiences in order to understand their career progression and how it pertained to their concept of leadership. The three participants recruited for the study were women in positions of influence within their municipality including managers, directors, and executive directors. Purposeful sampling was used so that the chosen participants would have experience with the central phenomenon being studied. All of the women contacted to participate in this study readily agreed to share their experiences. There was some level of diversity regarding the age, ethnic backgrounds, and education level of the participants. Semi-structured personal interviews were conducted to collect the data. Open-ended questions were used so the responses of the participants could guide the development of themes and the direction of the study. Once the data were collected through recorded interviews, codes were assigned to sections of the text to help identify themes. A coding table was developed to illustrate how the themes for the discussion emerged from data obtained during the interviews. The stories of the participants were interwoven based on the themes and also analyzed in terms of the existing research. A discussion of the findings incorporated the literature and provided evidence of connected concepts. Strategies including inter-coder agreement, rich description, and clarification of biases were used to strengthen the study’s findings. Ethical issues were addressed throughout each phase of the study. All participants were asked to sign an informed consent form that outlined the procedures of the study. The identity of the participants was kept confidential through the use of pseudonyms.

The study extends that of Punnett, Duffy, Fox, Gregory, Lituchy, Monserrat, Olivas-Luján and Santos (2006) and of Duffy, Fox, Punnett, Gregory, Lituchy, Monserrat, Olivas-Luján, Santos and Miller (2006), conducted in the Americas, to the South African context. The study suggests a conceptual framework for investigating factors that influence professional success of women. The developed conceptual framework of factors perceived to influence professional success was employed to empirically test the relationships between the variables presented. The empirical data collected was subjected to a series of statistical tests and the results considered in testing the hypotheses. Statistica 10 was employed to analyse the empirical data collected. Univariate and multivariate tests (MANOVA) were employed to determine whether sufficient evidence existed to make conclusions about hypotheses one to five of the study, relating to differences between two success groups of women based on their demographics and the selected variables. Pearson Product Moment Correlation (Pearson r) was employed to determine whether sufficient evidence existed to make conclusions about vi hypotheses six to ten, relating to significant relationships between the selected independent variables for the study and the professional success of women. Professional success was measured as job seniority level. For the pipeline success group, professional success was measured as seniority in relation to years in the employment sector and age. The contribution of the study to management science and possible limitations are discussed and recommendations made for future research. Recommendations for the development of women and for the social transformation of organisations are made. The study identifies a number of internal organisational support factors and government interventions which are recommended for inclusion in development initiatives for the achievement of gender equity.

With the dawn of the new South Africa came Affirmative Action and subsequently, the Employment Equity Act. These policies offered African women opportunities to enter the workplace. The review of the literature shows that the psychological functioning of African women managers has received minimal research attention. In addition, the literature review on coping focused on the individual and communal coping strategies which indicated that individual and systemic strategies have been neglected in both the theories of coping and extant empirical literature. The current study addresses this through the conceptualisation of coping from a systemic perspective. The current study aimed to explore and describe the coping strategies of African women middle managers in the manufacturing industry in the Nelson Mandela Metropolitan area. The study was conducted within a qualitative research paradigm and took the form of exploratory research. Non-probability snowball sampling was utilized to identify participants for the study. The sample consisted of three African women managers who held middle management positions in the manufacturing industry in the Nelson Mandela metropolitan area. Semi-structured interviewing was utilised to collect the data. In order to analyse the data, Tesch’s (1990) qualitative analysis steps were utilised. The study showed that African women middle managers relied on individual strategies such as assertiveness, spirituality and, positive attitude to cope. These individual strategies were not used in isolation, as the participants relied on various subsystems within which they were embedded to cope with the demands they faced.

From an analysis of both primary and secondary data, it was concluded that executive women in South Africa are utilising personal strategies more extensively than relying solely on organisational strategies to facilitate them to managerial positions and the respondents therefore deemed these personal strategies to have a greater impact than that of the organisational strategies. Both organisations and individuals would benefit from this study as the study brings to the fore the lack of organisational strategies utilised by organisations within South Africa, as well as highlighting those strategies found most beneficial by executive women as having the greatest impact on their careers. This indication would allow for organisations to efficiently invest in those strategies having the most impact on female executives’ careers. Individual women at non-management or junior management levels could integrate the personal strategies highlighted in this study as being most effective into their career development plans. By ensuring both organisations and women together are working to equip females for managerial positions, both organisational and personal performance of South African female managers will be maximized.

Due to the nature of the Industry, only a small population of females considers Construction as a career option. The Industry has also lost a significant number of skilled Engineers and is experiencing a shortage of skilled managers in Middle and Senior Management Levels. The research problem questioned the current state of empowerment for Black women in the Construction Industry as measured against the B-BBEE Scorecard. The literature review focused on the requirements of the B-BBEE scorecard and Construction Charter. The second phase focused on gender equality and the achievements of women in Construction. The research design was done by using questionnaires to the South African Federation of Civil Engineering Contractors (Safcec) members in the Eastern Cape. The research design and survey aimed to determine the status of empowerment in the Construction Industry. With reference to both the literature review and the empirical findings the state of female empowerment can be determined. Therefore iv recommendations and opportunities for further research in this regard can be identified.

- Description: The objective of this study was to identify the strategies (personal and organisational) that would enable South African women to break through the glass ceiling. A questionaire was designed based on the strategies found in a literature study on the topic and used to gather inputs from executive women in South Africa. A combination of snowball and self-selection sampling was used. The questionaire was sent to 138 potential respondents, mostly by means of electronic mail. Of the 47 completed questionairs returned, 44 could be used. These were processed and anaylsed using Microsoft Excel spreadsheets and the STATISTICA Version 6 software. In generaL, support was found for personal strategies pertaining to career management, networking (especially the relationship building activities), the reconciliation of home and work responsibilities with the emphasis on building a support system, education, business and organisational insught, skills development and increased input, but not for the assimilation of masculine attributes. Networking opportunities and education, training and development activities were regarded as the organisational strategies with the strongest impact on career progress. The literature was confirmed regarding top management support, an organisational culture conducive to women's advancement, mentorship programmes and a few career development initiatives. Although more than half of the respondents had been exposed to employment equity and affirmative action programmes, they were perceived to have only little to moderate impact on career progress. This was also the case with diversity management programmes. Flexible work arrangements, career adaptation schemes and childcare facilities and programmes were seen as having had little impact on the respondents' career advancement. Only a few of the organisational practices to support women balancing family and work responsibilities were utilised by the respondents' employers. Respondents perceived personal strategies as having greater value than organisational strategies in their progress to executive levels.
